Abstract: Existing theories of labour market discrimination are not able to account for three features of the academic labour market: the existence of male preference in hiring; the presence of an aggregate gender pay gap; and, the fact that in more We present a parsimonious model of employer-employee matching which predicts all three findings. The model explains how the gender-prestige gradient is self-reinforcing by combining the high career benefits that prestigious departments confer to their faculty (Matthew effect) with the presence of gender bias in hiring (Larry Effect). prestigious departments there are smaller gender pay gaps which are however present across the distribution of departments.
